Retroaction perçue d’efficacité personnelle. Pour une traduction de l’effet Galatee chez les middle managers

Abstract

La littérature nord-américaine sur le sentiment d'efficacité personnelle (Bandura, 1994) intéresse nombre de disciplines dans le management des ressources humaines. On y retrouve entre autres les trajectoires d'emploi (Betz et Hackett, 1997 ; Eden et Aviram, 1993), la performance (Bouffard-Bouchard, 1990 ; Vancouver, Thompson, et Williams, 2001) et les modes de rétroaction entre managers et collaborateurs (Alden, 1986 ; Pati et Kumar, 2010). En France, les travaux qui traitent du sujet sont plus rares, particulièrement au sujet de la rétroaction. Nous cherchons dans ce papier à identifier le poids de la hiérarchie dans la perception d'auto-efficacité du middle manager et à mesurer l'impact de la perception du jugement de son supérieur à son sujet sur son implication au travail et son intention de départ. Dans le prolongement du sentiment d'efficacité personnelle et dans le champ de la théorie socio-cognitive (Bandura, 2001), la rétroaction perçue d'efficacité personnelle (Garner et Laroche, 2016) caractérise la perception d'un individu sur la manière dont sa hiérarchie juge son travail (Bandura, 1977a) avec l'espoir pour cet individu que la production de ses efforts soit à la hauteur des attentes de son responsable. Une étude par questionnaire a été menée auprès de 300 managers issus d'entreprises Françaises et Luxembourgeoises. Au moyen de méthodes d'équations structurelles les résultats démontrent que le sentiment d'efficacité personnelle (SEP) a un effet sur l'implication organisationnelle affective lorsque la rétroaction perçue d'efficacité personnelle (RPEP) agit comme effet médiateur. La présence du concept médiateur RPEP témoigne de l'importance de la hiérarchie dans le jugement de l'auto-efficacité du cadre, et les effets que ce jugement entraîne en matière d'implication organisationnelle affective et d'intention de départ. Des discussions sont menées afin d'interpréter ce mécanisme d'efficacité personnelle et de procéder à des recommandations managériales.
