Plafonnement objectif et subjectif de carrière, satisfaction et stress au travail

Abstract

Many organizations today are concerned with career plateau. Most researchers in this field have chosen either an historical approach based on objective measures, or a psychological approach based on people's perception of being blocked in their career progression. Ettington (1992) shows the interest of analyzing career plateau by using both approaches jointly. This study aims at validating some of her results on samples of Quebecian and French managers and to study the impact of career plateau on various aspects of job stress. Results confirm most of Ettington's results: the feeling of being plateaued has a different impact on satisfaction and stress when managers are objectively plateaued or when they are not. The study also shows the mediating effect of locus of control and discusses possible implications for research and for companies. Le plafonnement de carrière est aujourd'hui une préoccupation de nombreuses organisations. Plusieurs chercheurs ont étudié ce phénomène en adoptant, soit une approche historique fondée sur des mesures objectives, soit une approche psychologique fondée sur la perception d'un blocage dans la progression de carrière. Ettington (1992) montre l'intérêt d'une analyse prenant en compte conjointement ces deux approches. L'objectif de notre étude est, dans un premier temps, de valider certains de ses résultats sur des échantillons de cadres québécois et français, puis d'analyser les conséquences du plafonnement sur différents aspects du stress au travail. Les résultats confirment pour une bonne part ceux d'Ettington : le sentiment de plafonnement des cadres n'a pas le même impact sur la satisfaction et le stress selon qu'ils sont ou qu'ils ne sont pas plafonnés objectivement. L'influence modératrice du fatalisme (ou locus de contrôle) est également prise en compte, et la discussion aborde les implications pour la recherche et pour les entreprises.
