Proposition d'une nouvelle grille d'analyse multidimensionnelle des tensions de rôle

Abstract

Au regard du flou conceptuel qui entoure les notions de conflit et d'ambiguïté de rôle dans la recherche francophone et anglophone, cette communication propose une grille de lecture originale de ces deux construits. Elle est le fruit d'une analyse de la littérature permettant l'identification de deux dimensions intégratives : « émetteur »/« contenu ». La pertinence de cette approche est confirmée par une étude qualitative menée auprès de 40 agents d'une grande entreprise ferroviaire française. Nos résultats montrent également la nécessité de se rapporter aux éléments du contexte pour que le chercheur puisse faire sens des tensions de rôle perçues par les acteurs. Étant donné les effets négatifs des tensions de rôle, tant sur le plan organisationnel, qu'individuel, nous espérons que ce nouveau regard bidimensionnel aidera les managers et les acteurs des ressources humaines à les détecter afin de mieux les appréhender.
