Perspectives on Empowerment, Job Redesign, Trust and Justice: A Delphi study in a military setting

Abstract

The present study aimed at investigating the dynamics between appraisals of Empowerment(E), Job redesign (JR), Trust(T) and Justice (J)in the management of well-being within the military in contexts of structural change. Ninety-six experts took part in a series of questionnaire rounds following the Delphi method. First, the procedure intends to evoke experts’ spontaneous and anonymous opinions about a specific subject according to their expertise (i.e., what measures are necessary to improve Empowerment at Defense?). Subsequently, experts’ opinions were organized by main measures and used to generate a questionnaire in which the experts individually rated their relevancy. Ratings happen first blindly, and then with feedback of the groups’ responses until consensus. In a third phase, the experts rank and prioritize the top ten most relevant measures. Finally, the experts elaborate on how to implement them. Main results revealed that appraisals on the four levers (E, JR, T, J) cannot be studied separately from each other and are best described within five interrelated models of organizational change, specific to the military context. New avenues to study well-being in the military and their managerial aspects are discussed.
