Abstract

L'avènement des cartographies des compétences représente un enjeu important pour la gestion du capital immatériel de l'organisation. Leur intégration dans les processus de management des compétences impacte forcément le stockage, le développement et la capitalisation de celles-ci. Or ces Systèmes de Gestion des Connaissances (SGC) comme toute technologie se heurtent à des problèmes d'appropriation de la part des utilisateurs. Adoptant une approche cognitiviste et une posture socioconstructiviste, une étude qualitative auprès d'Agents du Service Commercial Trains (ASCT) de la SNCF a été menée afin de répondre à cette problématique d'appropriation. Pour ce faire, ont été conduits des entretiens semi-directifs ainsi qu'une étude ethnométhodologique, suivis d'une enquête « confirmatoire » via des focus group (des groupes miroirs). Les résultats de cette recherche nous montrent que la cause de ces problèmes reviendrait à la réticence des agents quant à la capitalisation et aux biais cognitifs causés par la subjectivité des acteurs.
