Abstract

Le phénomène de fixation, correspondant à la propension des individus à mobiliser des connaissances faciles d'accès, a largement été étudié par la littérature sur la créativité individuelle. Or, dans un contexte organisationnel où les équipes sont pluridisciplinaires, les leaders doivent gérer la diversité cognitive des membres de leurs équipes pour atteindre des résultats créatifs, et donc également une diversité dans les fixations. Cette étude a pour but de s'interroger sur les capacités des leaders à reconnaitre l'hétérogénéité des fixations des membres de leurs équipes et à s'y adapter pour les guider vers des résultats créatifs. Nous avons mis en place un protocole expérimental où des leaders donnent des feedbacks directifs sur des idées proposées dans le cadre d'une tâche de créativité dans le but d'atteindre des idées créatives. Nos analyses ont permis de mettre en évidence différents phénomènes qui ont conduit à une meilleure défixation dans le cas de fixations hétérogènes. En effet, les participants dans notre expérience ont eu tendance à rejeter certaines idées qu'ils considéraient comme créatives et à accepter certaines idées qu'ils considéraient comme classiques. Dans le cas de notre étude, selon l'hétérogénéité des fixations que nous avons construite, la défixation a donc été plus facile pour les leaders ayant des fixations hétérogènes par rapport à celles des concepteurs.
