Les projets n'engagent que ceux qui y croient ! Une étude longitudinale des projets, compétences et performances

Abstract

Le projet de mobilité interne fait désormais partie des " bonnes pratiques " en GRH. Malgré ce consensus, le besoin d'un modèle théorique robuste expliquant comment se construisent ces projets est toujours vif. Un modèle du projet comme interaction entre performance et normes organisationnelles est proposé. Celui-ci est testé grâce à une étude semi-longitudinale d'un échantillon de 83 salariés issus de la même entreprise. Les données recueillies montrent que les individus construisent leurs projets d'abord en estimant leur valeur à l'aune de hiérarchies normatives. On montre aussi que l'influence des projets sur la construction des compétences est hétérogène. Les résultats sont discutés en fonction des politiques de GRH et du débat actuel sur les déterminants des carrières.
