Servant or Sinister? A Process Model of Follower Appraisal of Leader-Initiated I-deals

Abstract

I-deals research thus far includes an assumption that negotiation for specialized work arrangements, called idiosyncratic deals (i-deals), is initiated by a follower seeking such an arrangement proactively. We suggest that leaders may initiate a negotiation for an i-deal in order to customize the work arrangement. We also suggest that leaders may do so for egalitarian reasons in order to serve the needs of their followers and other stakeholders. They may also do so for self-serving exploitative reasons. Because of the position power afforded a formal leader, we argue followers engage in an appraisal process considering several factors before accepting or rejecting a leader-initiated i-deal. In this chapter, we explain attachment style, trust propensity, leadership prototypes, prior experience with the current leader, prior experience with former leaders, and information derived from peers as factors in the appraisal process. We contribute by discussing leader-initiated i-deals, introducing the knowledge and appraisal personality architecture (KAPA) to the i-deals literature, and in doing so, open new theoretical avenues for leadership research.
