Panser et repenser le lien social dans les équipes dispersées par le télétravail dans un contexte de crise. Le cas des équipes hybrides françaises

Abstract

La qualité des relations au travail est l'un des principaux facteurs de bien-être en situation de télétravail. Le lien social est fondamental au sein des collectifs de travail, puisqu'il favorise les dynamiques de groupes et l'engagement organisationnel. Les recherches portant sur le télétravail soulignent des conséquences sur les rapports sociaux. Comment panser et repenser le lien social au sein des équipes hybrides et quel est le rôle du manager dans cette démarche ? Pour répondre à cette question, nous avons recours à une approche qualitative, par le biais d'entretiens semi-directifs, auprès d'équipes de trois organisations du tertiaire. Les résultats mettent en lumière une influence de la qualité relationnelle sur le bien-être social des collaborateurs. De surcroît, deux principales conditions favorables au lien social dans les équipes hybrides ont été identifiées : la proximité psychologique et le management e- communicationnel. Quatre pistes de réflexion et de perspectives de recherche en GRH, ont été proposés : développer des formations adaptées au management hybride ; adopter des modes de communication propices au contexte professionnel actuel ; accompagner les équipes dans la construction d'une proximité psychologique et relationnelle ; et enfin penser la cohésion d'équipe sur un format distanciel / présentiel.
