Le faible soutien social des supérieurs hiérarchiques : un élément perturbateur du contrat psychologique relationnel des salariés opérationnels du secteur médico-social

Abstract

Cette recherche s'appuie sur un gap théorique centré sur le soutien social des supérieurs hiérarchiques et le phénomène de perturbation négative du contrat psychologique (CP), amenant à une phase obligatoire de réparation de ce dernier. Il s'agit précisément de comprendre comment le faible soutien social des supérieurs hiérarchiques contribue à la compréhension de la perturbation négative du CP relationnel des salariés opérationnels du secteur médico-social. La méthodologie de recherche se base sur 53 entretiens semi-directifs réalisés dans trois établissements médico-sociaux et un focus group avec 22 managers de ce secteur. L'analyse des résultats montre que le faible soutien social des supérieurs hiérarchiques constitue un élément perturbateur du CP et identifie des facteurs explicatifs des difficultés de ces derniers à soutenir leurs collaborateurs. La discussion des résultats porte principalement sur la période post-perturbation négative du CP
